PROBLEM STATEMENT

Leadership development felt different in every classroom. Leaders were spending cognitive energy navigating the learning instead of absorbing it.

Leader Academy was made up of multiple courses, but each class used different layouts, materials, activity formats, and visual cues. Leaders had to repeatedly reorient themselves to how each learning experience worked, making it harder to connect concepts across courses and retain the frameworks they were expected to use on the job.

Learning challenge: Reduce extraneous cognitive load so leaders could focus on understanding, practicing, and retaining new leadership behaviors.

THE APPROACH

Turn individual leadership classes into a development journey that builds capability over time.

The goal was to strengthen Leader Academy by creating a consistent learning environment across courses while making materials easier to develop, facilitate, and scale.

The experience needed to reinforce Alaska Airlines' brand and culture, reduce unnecessary cognitive friction, and help leaders recognize how the frameworks and skills they were learning connected across their development journey.

SOLUTION

Designed the learning environment around reinforcement, practice, and application.

I created a cohesive learning system that used consistent instructional patterns, visual hierarchy, participant workbooks, reflection prompts, activities, and reusable templates across Leader Academy. Instead of simply standardizing how the courses looked, I standardized how leaders interacted with the learning. Familiar patterns reduced the need to relearn navigation from class to class, while dedicated spaces for practice, reflection, and reference helped leaders process concepts during training and return to them afterward.

The result was a more intentional learning journey designed to move leaders from exposure → understanding → practice → application.
